How to get shortlisted by Uma Recruiter, Upwork's AI hiring agent

Upwork’s Uma Recruiter: how to get shortlisted by Upwork’s AI

Upwork’s Uma Recruiter reads a client’s job post, searches for freelancers, invites the best fits and ranks the proposals that come in. To make that shortlist, your profile has to make your expertise easy for an AI to understand, not only for a client to like.

We manage Upwork profiles and bidding for agencies, consultants and freelancers, and we have been on the platform for 11 years. Uma Recruiter changes who decides which profiles a client sees first. In practice, the work it rewards is the same work that wins clients anyway: a clear niche, a sharp profile and real proof.

What Uma Recruiter is

Uma is Upwork’s AI agent. Uma Recruiter is the part of it that helps clients hire. A client opts in when posting a job, and Uma builds a ranked shortlist of freelancers, which appears in a Shortlisted tab next to the proposals. According to Upwork’s own engineering team, shortlists are generated within six hours for Business Plus clients, and shortlisting has also been offered on the free Basic plan.

Upwork reports that early testing showed a 30% increase in hires and an 11% shorter time to hire when clients used the shortlist. Clients can still hire anyone who applies, but a shortlist gets their attention first.

What Uma Recruiter looks at

Upwork lists the signals Uma evaluates as profile description, demonstrated expertise, past project performance, portfolio depth, current availability and Job Success Score, “and more”. It also treats a past successful job with the same client as a strong sign of fit. Upwork has not published how much each signal weighs, so the safest approach is to make every one of them strong.

How to get shortlisted by Uma Recruiter

1. Niche down

Uma’s first step is working out what a client needs. For example, a profile that says “I do marketing, design and development” gives it nothing to match against. By contrast, a profile that says “Shopify conversion rate optimisation for DTC brands” matches a specific kind of job very well. Pick the work you most want, and make your title, overview and specialised profiles say exactly that.

2. Optimize your profile with the client’s language

Read ten job posts in your niche and note the words clients use for the problem, the tools and the outcome. Use those words naturally in your title, overview, skills and project descriptions. This is not keyword stuffing. Instead, it is making sure the way you describe your work matches the way clients ask for it.

3. Show proof

Portfolio depth, past project performance and Job Success Score are all on Upwork’s list. Add portfolio projects that match the jobs you want, with the problem, what you did and the result in numbers. Also, ask happy clients to leave feedback, and keep your JSS healthy by closing contracts cleanly.

4. Keep your availability current

Current availability is one of the signals Uma checks. If your profile says you are not available, or your hours are out of date, you are telling the agent to skip you. So update it whenever your workload changes.

5. Write proposals and screening answers for two readers

Uma scores proposal text and screening answers before the client sees them. Answer every screening question directly, refer to the specific requirements in the job post and show a relevant result. A clear, specific proposal reads well to the AI and to the client. In contrast, a generic template reads badly to both.

6. Look after past clients

Uma treats previous successful work with the same client as a strong fit. As a result, every good contract makes you more likely to be shortlisted when that client posts again, so long-term client relationships now pay off twice.

The bigger shift

Our takeaway: do not just optimize your profile to win jobs. Optimize it to communicate your value clearly. AI now sits between freelancers and clients, on Upwork through Uma and on LinkedIn through the feed. Either way, it rewards profiles that are relevant and honest about what they do best, and it filters out the ones that try to be everything to everyone.
